Abstract

Universitas Diponegoro Program Pascasarjana Program Magister Ilmu Kesehatan Masyarakat Konsentrasi Administrasi Rumah Sakit 2016 ABSTRAK Eduardus Nindyawan Waluyo Adi Pengaruh Keadilan Kompensasi dan Kesempatan Berkembang Terhadap Turnover Perawat Melalui Kepuasan Kerja Perawat di Rumah Sakit St. Elisabeth Semarang xv + 72 halaman + 30 tabel + 2 gambar + 9 lampiran Sumber daya manusia merupakan aset penting bagi sebuah organisasi termasuk rumah sakit. Manajemen rumah sakit perlu memposisikan sumber daya manusia tidak hanya sebagai faktor produksi tetapi sebagai aset yang perlu dikelola dan dikembangkan. Kinerja dapat ditingkatkan jika kepuasan karyawan telah terpenuhi sedangkan jika tidak puas dapat berimplikasi keluarnya karyawan sehingga turn over karyawan meningkat. Data RS St Elisabeth Semarang dari tahun 2012-2014 menunjukan angka turn over perawat 15 %, dan perlu upaya efektif untuk menurunkan turn over tersebut. Hal menarik untuk diteliti bagaimana pengaruh keadilan kompensasi-kesempatan berkembang/jenjang karier-kepuasan kerja terhadap turn over perawat baik langsung maupun tidak langsung. Jenis penelitian merupakan penelitian observasional dengan pendekatan deskriptif analitik dan dilakukan secara cross sectional. Populasi adalah perawat (karyawan tetap dengan masa kerja 4-10 tahun) RS St Elisabeth Semarang. Tehnik pengambilan sampel menggunakan purposive sampling dengan jumlah 100 responden diambil dengan cara accidental sampling. Tehnik analisis menggunakan Partial Least Square (PLS). Hasil penelitian ada pengaruh positif dan signifikan antara keadilan kompensasi ,kesempatan berkembang dengan kepuasan kerja. Tetapi keadilan kompensasi dan kesempatan berkembang berpengaruh tetapi tidak signifikan terhadap turn over. Dan keadilan kompensasi bersama kesempatan berkembang mempengaruhi turn over melalui kepuasan kerja. Ikatan emosional, kondisi pasar kerja serta pendekatan internal lembaga kepada tenaga kerja/karyawan melalui suasana dan lingkungan kerja terbukti efektif membangun kepuasan kerja dan efektif menekan turnover. Hospital management needs to put human resource not only as a factor of production but also as an asset that needs to be developed. Work performance can be improved if employees feel satisfied otherwise it will impact to high turnover. Data at St. Elisabeth Hospital in Semarang from 2012 to 2014 demonstrated that a turnover rate of nurse was 15%. There needed to make an effort to decrease this turnover rate. The aim of this study was to analyse the influence of equity of compensation and opportunity to develop through work satisfaction towards turnover of nurse either directly or indirectly. This was an observational study using a descriptive-analytic method and cross sectional approach. Population was nurses at St. Elisabeth Hospital in Semarang (permanent employees with working period of 4-10 years). 100 respondents were selected using a method of purposive sampling (accidental sampling). Data were analysed using Partial Least Square (PLS). The results of this research showed that there was any positive and significant influence of equity of compensation, and opportunity to develop towards work satisfaction. In contrast, these three variables did not influence turnover. Emotional relationship, condition of labour market, and internal approach of institution to employees through situation and work environment were proven effectively to improve work satisfaction and effectively to reduce turnover.
