Abstract
Universitas Diponegoro Fakultas Kesehatan Masyarakat Program Magister Ilmu Kesehatan Masyarakat Konsentrasi Administrasi Rumah Sakit 2014 ABSTRAK Chandra Hadi Prasetiya Analisis Gaya Kepemimpinan Kepala Ruang dan Hubungannya dengan Kepuasan Kerja Perawat di RSUD Kelet Kabupaten Jepara Provinsi Jawa Tengah xv + 124 halaman + 2 tabel + 2 gambar + 8 lampiran Pelayanan rawat inap merupakan kegiatan yang dilakukan perawat di ruang rawat inap dalam upaya pencegahan penyakit, penyembuhan, pemulihan, serta pemeliharaan kesehatan. Penelitian ini bertujuan untuk menganalisis gaya kepemimpinan Kepala Ruang dan hubungannya dengan kepuasan kerja perawat pelaksana di kabupaten. Jenis penelitian adalah kualitatif yang disajikan secara deskriptif eksploratif melalui wawancara mendalam dan FGD. Subjek penelitian adalah Kepala Ruang dan Perawat pelaksana. Data dikumpulkan dengan teknik wawancara mendalam. Pengolahan dan analisis data menggunakan analisis isi. Pendekatan yang digunakan dalam penelitian ini adalah pendekatan fenomenologi yaitu setiap langkah yang diambil dalam melakukan penelitian tidak dapat lepas dari aspek subjektivitas dari perilaku orang. Pendekatan fenomenologi pada penelitian ini berfokus pada gaya kepemimpinan Kepala Ruang dalam menjalankan fungsinya dan kepuasan kerja perawat di unit rawat inap RSUD Kelet Kabupaten Jepara. Hasil penelitian ditinjau dari aspek fungsi Interpersonal menunjukkan bahwa dalam Kepala Ruang sudah menjalankan fungsi secara baik dalam kapasitas sebagai panutan, penilai kinerja perawat, pemberi hukuman dan penghargaan. Sebagai penyampai aspirasi Kepala Ruang belum memberikan feed back kepada perawat tentang berbagai informasi yang sudah atau belum disampaikan. Fungsi informasional sudah dijalankan dengan baik meliputi aktifitasnya penilai kinerja perawat, memberi teguran, menyampaikan informasi, mengetahui harapan bawahan, menyelesaikan konflik, sikap saat menerima komplain. Kepala Ruang sudah menjalankan fungsi decisional dengan baik namun yang perlu ditingkatkan yaitu saat penentuan perawat yang akan didelegasikan, pembagian kerja, pembuat stuktur organisasi ruangan yang masih menggunakan standar senioritas dan status kepegawaian sebagai PNS yang nantinya akan berpengaruh pada kepuasan kerja perawat. Saran bagi manajemen Rumah sakit untuk mengubah budaya dalam penentuan studi lanjut, pelatihan, seminar, hendaknya menggunakan kriteria kemampuan kompetensi perawat dan kinerja. This research aimed to analyze a leadership style of Head of Inpatient Unit and its relation with job satisfaction of nurses in Jepara District. This was qualitative research presented using descriptive and explorative methods. Subjects consisted of head of inpatient unit and Nurses. Data were collected using techniques of indepth interview and Focus Group Discussion. Furthermore, data were processed and analyzed using content analysis. In addition, this research used phenomenology approach which means that every step taken in conducting research were associated with subjectivity aspects of human behaviours. This approach focused on a leadership style of heads of inpatient unit in performing their functions and job satisfaction of nurses at Kelet Public Hospital in Jepara District. Viewed from the interpersonal aspect, it indicated that head of inpatient unit had performed the functions appropriately in the capacity as a role model, an assessor of nurses’ performance, a provider of punishment and reward. As a conveyor of aspiration, the head had not provided feedback to nurses about all received information. On the other hand, the informational function had been done well which encompassed assessing nurses’ performance, rebuking, conveying information, identifying staffs’ wishes, solving conflicts, and receiving complaints. In addition, the head had also performed the decisional functions well. However, some improvements were needed in terms of the determining nurses who would be selected as delegates, sharing jobs, creating an organizational structure which were still based on a standard of seniority and an employment status as civil servants in which these influenced nurses’ job satisfaction. The hospital manager needs to change culture in determining for continuing studies, training, and attending a seminar using criteria of competencies and performance of nurses.
