Abstract

Pelayanan tenaga medis khususnya dokter spesialis menduduki posisi yang penting dalam pelayanan RS. Masukan pasien RS dr. Kanujoso Djatiwibowo Balikpapan lewat kotak saran menyebutkan 65% tidak puas karena dokter sering datang terlambat, 15% dokter sulit dihubungi dan 20% pemeriksaan oleh dokter yang terlalu cepat. Disisi lain 6 dokter spesialis yang bekerja di poliklinik rawat jalan meyatakan bahwa kepuasan kerja mereka masih belum terpenuhi, walaupun pihak manajemen menyatakan sudah melakukan upaya untuk mewujudkannya.Tujuan penelitian ini adalah untuk mengetahui faktor apa sajakah yang berhubungan dengan kepuasan kerja dokter spesialis tersebut. Penelitian adalah deskriptif eksplanatory dengan pendekatan rancangan cross sectional dengan metode penelitian survey, data kualitatif diperoleh dengan wawancara mendalam yang diolah secara content analysis. Variabel bebas dalam penelitian ini adalah situasi pekerjaan, supervisi, penghasilan, hubungan dengan teman kerja dan kesempatan promosi, sedangkan variabel terikatnya adalah kepuasan kerja. Populasi dan sampel penelitian ini adalah seluruh dokter spesialis yang bekerja di poliklinik rawat jalan RSU dr. Kanujoso Djatiwibowo Balikpapan tahun 2006 yang berjumlah 42 orang dokter spesialis. Analisis data dilakukan dengan Korelasi Pearson dan Rank Spearman. Sebanyak (52,4%) menjawab kurang puas bekerja sebagai dokter spesialis. Mayoritas responden (61,9%) mempersepsikan situasi kerja sedang, 59,5% responden mempersepsikan supervisi sedang, 85,7% responden mempersepsikan penghasilan sedang, 69,0% responden mempersepsikan hubungan dengan teman kerja sedang dan 73,8% responden mempersepsikan kesempatan promosi kurang baik. Ada hubungan antara persepsi tentang situasi kerja (p=0.010), ada hubungan antara persepsi tentang supervisi (p=0.0001), tidak ada hubungan antara persepsi tentang penghasilan (p=0.061), tidak ada hubungan antara persepsi tentang hubungan teman kerja (p=0.400), tidak ada hubungan antara persepsi tentang kesempatan promosi (p=0,134) dengan kepuasan kerja dokter spesialis). Pihak manajemen sudah melakukan upaya untuk memenuhi kepuasan kerja dokter spesialis, namun dari hasil wawancara 3 dari 5 dokter spesialis menyatakan belum puas. Kesimpulan penelitian yaitu beberapa faktor yang berhubungan dengan kepuasan kerja dokter spesialis di poliklinik rawat jalan RSKD adalah supervisi dan situasi kerja. adanya beda persepsi tentang kepuasan kerja dokter spesialis antara dokter spesialis dengan pihak manajemen. Beberapa hal yang masih harus ditindak lanjuti untuk pihak manajemen adalah memaximalkan peran komite medis, lebih melibatkan dokter spesialis dalam mengambil kebijaksanaan, hadir dalam morning report dan melakukan evaluasi, monitoring terhadap kinerja tenaga medis serta melakukan penelitian tentang kepuasan kerja dokter di RSU dr. Kanujoso Djatiwibowo Balikpapan. Based on patient complain in dr. Kanujoso Djatiwibowo hospital Balikpapan, from complain box were 65% unsatisfied because of late doctor visit, 15% because of hard to connect the doctor and 20% because of short doctor treatment. The result of previous study with 6 specialist doctors who worked in out patient unit showed that unsatisfied doctors unfulfilled by management evevthough the management has been efforted to fullfil working satisfaction of specialist doctor. The main point of this research was to know some factors that related with working satisfaction of specialist doctors in out patient unit dr. Kanujoso Djatiwibowo Balikpapan. The kind of this research was descriptive explanatory with cross sectional approach and the research method was survey. Beside quantitative approach also qualitative with deep interview and than analysis content. The population and sample of this research were all specialist doctors who worked in out patient unit dr. Kanujoso Djatiwibowo Balikpapan year 2006 with amount 42 specialist doctors. Analysis univariate in this research was frequency distribution and analysis bivariate used Pearson Correlation for normal data and Rank Spearman for upnormal data. The result of univariate analysis show that most respondent ( 52,4% ) unsatisfied with job as specialist doctor in out patient unit RSKD Balikpapan. Majority responden ( 61,9% ) have medium perception about working situation, 59,5% respondent have medium perception about supervise, 85,7% respondent have medium perception about salary, 69,0% have medium perception about relationship with colleague and 73,8% respondent have perception that chance of promotion was not good. The result of bivariate analysis showed that there was connection between working situation ( p=0,001), there was connection between supervise ( p=0,0001 ), there was no connection between perception of salary ( p=0,061 ), there was no connection between perception of worker colleague ( p=0,400 ), there was no connection between chance of promotion ( p=0,134 ) and working satisfaction of specialist doctors. From deep interview with management state that the management has been efforted to fullfil working satisfaction of specialist doctors, but from deep interview with 3 of 5 specialist doctors they were unsatisfied with the management effort and there was no effort from management to fullfil doctors satisfaction working. The conclusion of this research were the factors that releated with working satisfaction of specialist doctors in out patient unit RSKD Balikpapan were supervise and working situation. There was different perception about working satisfaction of specialist doctors between doctors and management. The suggestions for management is to maximal the role of medic committee, get involved the specialist doctors in making policy, attend in morning report ang making evaluation, monitoring work performance of medical staff and making research about working satisfaction of specialist doctors in out patient unit dr. Kanujoso Djatiwibowo Balikpapan hospital.
