Abstract
Manajemen keperawatan merupakan pengelolaan aktivitas keperawatan oleh manajer keperawatan, melalui kegiatan manajerial terhadap perawat pelaksana. Kepuasan kerja perawat perlu mendapat perhatian serius dari pihak manajemen RS, karena perawat merupakan karyawan terbesar yang menjadi ujung tombak pelayanan. Kepuasan kerja yang dirasakan perawat diharapkan akan memberikan dampak terhadap kualitas kinerja. Meningkatnya beban kerja perawat disebabkan karena meningkatnya BOR, masih rendahnya pencapaian standar asuhan keperawatan 62,04%, adanya keluhan perawat terhadap manajemen keperawatan. Tujuan penelitian ini adalah untuk mengetahui pengaruh manajemen keperawatan terhadap tingkat kepuasan perawat di ruang rawat inap RSUD Kota Semarang. Jenis penelitian observasional dengan metode survey dan pendekatan cross sectional . Instrumen penelitian menggunakan kuesioner terhadap 37 perawat pelaksana di ruang rawat inap RSUD Kota Semarang mengenai kepemimpinan, insentif, kondisi lingkungan kerja, kesempatan promosi, supervisi dan kepuasan. Data penelitian diolah secara kuantitatif dengan metode univariat, bivariat dengan chi square dan analisis multivariat dengan uji regresi logistik. Hasil penelitian menunjukkan persentase tinggi tentang persepsi kepemimpinan tidak baik (56,8%), insentif tidak baik (59,6%), kesempatan Promosi tidak baik (70,3%), supervisi tidak baik (56,8%) dan kepuasan kerja kurang puas (51,4%) serta persepsi kondisi lingkungan kerja baik ( 62,2%). Hasil penelitian menyatakan ada hubungan antara kepemimpinan, insentif, kesempatan promosi, dan supervisi terhadap kepuasan. Hasil analisis multivariat menunjukkan ada pengaruh kepemimpinan (Exp β: 12,358), insentif (Exp β: 16,005), dan supervisi (Exp β:10,099) terhadap kepuasan kerja perawat. Saran yang dapat direkomendasikan adalah menambah tenaga perawat, melakukan perencanaan terhadap metode asuhan keperawatan, mengatur dan mengendalikan kinerja perawat, bersifat terbuka, memberikan umpan balik, sosialisasi sistem remunerasi oleh Kepala ruang, memperbaiki sistem remunerasi didasari dengan penilaian kinerja yang obyektif, serta diupayakan ketepatan dan keteraturan penerimaan insentif, adanya sistem pengawasan yang terencana, melakukan kajian SOP, mengembangkan metode pengisian dokumen dan sistem evaluasi keterampilan dan pengetahuan perawat. The increasing of nurse work load because BOR increasing, upbringing nursing care is low: 62,04%, there is nursing’s complaint toward management. This aim of this research is to know nursing management influence to nurse’s satisfaction level at inpatient ward in RSUD Kota Semarang. This was observational research using survey method and cross sectional approach. A research instrument used questionnaires to 37 nurses at inpatient ward in RSUD Kota Semarang involves leadership, incentive, work environment condition, promotion, supervise, and satisfaction. Data were analyzed quantitatively using the methods of univariate, bivariate with Chi-quare, and multivariate with logistic regression test. The result of this research show that high percentase about perception is bad leadership (56,8%), bad incentive (59,6%), bad promotion (70,3%), bad supervise (56,8%), bad satisfaction (51,4%) and good work environment condition (62,2%). Bivariate analyse shows that there is significant between leadership, incentive, promotion and supervise to satisfaction. Multivariate analyse shows that there is a similiar influence between leadership (Exp β: 12,358), incentive (Exp β: 16,005) and supervise (10,099) to nurse’s satisfaction. Suggestion that can be recommended should do to add nurses, to plan nursing care method, to manage of nurse duty, to make procedure standart involve nurse, open mind and feedback response, system’s remuneration system socialication by ward head, repair remuneration system so that provided a basis for with objective’s performance evaluation, with strived incentive continuously and on time, supervision’s planning system, do SOP study, develop document’s admission filling’s method, and there is evaluation’s system for nurses know and skill.
