Abstract
The workability of village impermanent nurse in antenatal service is very important to decide the range of the success of public health service especially for mother and child.Mother mortality rate in Indonesia is still high, namely was 421/100.000 in 1992. Workability indicator of nurse in micro is all activities from the work result to reach the goal of determined organization.The previous survey result to 15 village impermanent nurses in antenatal service indicated the lack of nurse workability. Under the circumstances, to do some research about the factor influencing the workability of village impermanent nurse is very important. This was explanatory reseach which the data were taken by using cross sectional method and quantitative approach. The location of this research is in Kudus regency. All respondent were every impermanent nurse in village( total poulation ), the data were processed in multi-variant and bi-variat with double linier regression by using SPSS version 10 sofware. The descriptive analysis of village impermanent nurse has indicated 58% medium and 34% good, and qualilitative analysis shows that there is no significant relation between age and workability (p=0), there is relation between work-time and wprkability (p=0,017),motivation and workability (p=0,004), perception and workability (0,010) leadership and workability (p= 0,006),incentive and workability (p=0,015),in addition, double regression examination has indicated the result that there is a significant relation between motivation and workability ( p=0,007) and also between leadership and workability (p=0,010). Increasing workability of village impermanent nurse is based on data from survey and deep interview in which technique of group discussion lead to 10 village impermanent nurses randomly taken by using Delbeq's and Reinke's decision-making method. Recommendation is drawn to make the work plain. And increasing workability's recommndation of village impermanent nurse development of human resources by technical training in obstetric ang gynecology ang not-reporting system KIA activity, optimal task ang function of Puskesmas leader and also astaff of KIA in observing and supervising nurses, counseling women in pregnancy, training of child-bear practitioner, guiding posyandu, developing human recourse through active Toma, devide tool lile Kit nurse and transportation. Kinerja bidan PTT di desa dalam pelayanan antenatal merupakan hal penting sebagai dasar didalam menentukan tingkat keberhasilan pelayanan kesehatan khususnya ibu dan anak. Angka kematian ibu di Indonesia masih tergolong tinggi yaitu pada tahun 1992 yaitu 421/100.000. Indikator kinerja bidan secara mikro adalah semua kegiatan yang didapatkan dari basil kerja seseorang untuk mencapai tujuan organisasi yang ditetapkan. Basil survey pendahuluan terhadap 15 bidan PTT di desa dalam pelayanan antenatal menunjukkan basil kinerja bidan yang kurang. Berdasarkan hal tersebut, sangat penting untuk melakukan penelitian tentang faktor-faktor yang mempengaruhi kinerja bidan PTT di desa dalam pelayanan antenatal. Jenis penelitian ini adalah explanatory research. Data diambil secara cross sectional dan pendekatan kuantitatif Lokasi penelitian Mi di Kabupaten Kudus Jumlah responden adnlah semua bidan PTT di desa ( total populasi ). Data diolah secara univariat dan bivariat yang meliputi tabulasi silang dan uji korelasi product moment pearson, dan uji multivariate dengan regresi tinier berganda. Pengolahan data dengan menggunakan perangkat komputer program SPSS versi 10.0. Hasil analisa deskriptif kinerja bidan PTT di desa rnenunjukkan 58 % mempunyai kinerja sedang dan 34 % mempunyai kinerja baik, sedangkan hasil analisa kuantitatif menunjukkan tidak ada hubungan signifikan antara umur dengan kinerja (p = 0,1), ada hubungan antara masa kerja dengan kinerja (p = 0,017), ada hubungan antara motivasi dengan kinerja (p = 0,004), ada hubungan antara persepsi dengan kinerja (p = 0,010), ada hubungan antara kepemimpinan dengan kinerja (p = 0,006), ada hubungan antara insentif dengan kinerja (p = 0,015). Sedangkan uji regresi berganda menunjukkan hasil ada hubungan signifikan antara motivasi dengan kinerja (p = 0,007) dan ada hubungan antara kepemimpinan dengan kinerja (p = 0,010). Peningkatan kinerja bidan PTT di desa disusun berdasarkan data yang didapatkan dari survey maupun wawancara mendalam. Penyusunan dilakukan dengan tehnik diskusi kelompok tera•ah kepada 10 bidan PTT di desa yang diambil secara acak dengan menggunakan metode pengambilan keputusan menurut Delbeq dan Reinke. Rekomendasi disusun dengan membuat rencana kerja. Adapun rekomendasi peningkatan kinerja bidan PTT di desa adalah sebagai berikut; pengembangan SDM bidan melalui pelatihan tehnik persalinan dan pemeriksaan obstetric serta sistem pencatatan dan pelaporan kegiatan MA, optimalisasi tugas dan fungsi Kepala Puskesmas dan petugas pengelola MA dalam pemantauan dan supervisi bidan, penyuluhan ibu hamil, pelatihan dukun bayi dan beranak, pembinaan posyandu, peningkatan PSM melalui peran aktif Toma, kelengkapan sarana dan prasarana dalarn bentuk bidan Kit dan transportasi.
