Abstract
ABSTRACT I This paper extends previous work in the area of supervisory style for performance evaluation.Previous research has focused exlusively on disagreement performance evaluation style. This study focuses on both the superior's perceived and the subordinate's preferred budgetary performance evaluation style with job related tension, job related satisfaction and job related motivation are relation variables. One hundred managers and staffs from four companies industrial estate in Semarang, Batam, Medan and Makasar participated in this study. The results support the hypothesized relation. This study also examines three mediating models, (1) job-related tension that may mediate the relationship between evaluation style and performance, (2) job satisfaction that may mediate the relationship between evaluation style and performance and (3) Job motivation that may mediate the relationship between evaluation style and performance. The result has indicated that job satifaction and job motivation mediate the relationship between performance evaluation style and performance. Finally, scenario #4 model is used to determine the overall impact performance evaluation style on job-related tension, job satifaction, job motivation performance. This examination is consistant with over the result. Key words : Performance evaluation style, job-related tension, job satisfaction, job motivation, performance ABSTRAK Penelitian ini memperluas penelitian sebelumnya dalam bidang gaya evaluasi kinerja manajerial yang mengevaluasi kinerja manajerial. Penelitian sebelumnya memusatkan perhatian hanya pada gaya evaluasi kinerja menurut persepsi atasan dan persepsi bawahan. Penelitian ini memusatkan perhatian pada hubungan gaya evaluasi kinerja menurut persepsi atasan maupun menurut preferensi bawahan dengan variabel tekanan kerja, kepuasan kerja dan motivasi kerja. Penelitian ini melibatkan 100 orang Manajer dan Staff dari berbagai Departemen di 4 (empat) Perusahaan Kawasan Industri yang berlokasi di Semarang, Batam, Medan dan Makasar. Hasil analisa regresi mendukung hipotesis hubungan gaya evaluasi kinerja dengan tekanan kerja, kepuasan kerja dan motivasi kerja. Penelitian ini jugs menguji tiga model mediasi, yaitu (1) tekanan kerja memediasi hubungan gaya evaluasi kinerja anggaran dengan kinerja, (2) kepuasan kerja memediasi hubungan gaya evaluasi kinerja anggaran dengan kinerja dan (3) motivasi kerja memediasi hubungan gaya evaluasi kinerja anggaran dengan kinerja manajerial. Hasil penelitian menunjukkan bahwa hanya kepuasan kerja dan motivasi kerja yang memediasi hubungan gaya evaluasi kinerja anggaran dengan kinerja manajerial. Akhimya, untuk menguji seluruh pengaruh gaya evaluasi kinerja terhadap tekanan kerja, kepuasan kerja dan motivasi kerja digunakan Skenario #4. Hasil pengujian konsisten dengan hasil regresi di atas. Kata — kata kunci : Gaya evaluasi kinerja, tekanan kerja, kepuasan kerja, motivasi kerja dan kinerja manajerial.
